Conversion Performance Manager
Position: Full-Time | Remote Industry: Performance Marketing / Medical Aesthetics
Overview
We are seeking an experienced Conversion Performance Manager to take ownership of lead-to-booking performance across multiple client accounts for a U.S.-based performance marketing agency specializing in medical aesthetics. The agency works with approximately 20–25 medical aesthetic clinics across the United States, generating leads through paid advertising and landing pages and converting them into booked consultations and treatment appointments.
This role goes beyond traditional appointment-setting management or sales coaching. We need someone who can independently investigate conversion problems, identify bottlenecks across the entire lead journey, translate findings into actionable improvements, and coordinate implementation across marketing, sales, and account management teams.
You will oversee a team of approximately 4–5 appointment setters while taking broader responsibility for improving conversion performance across client accounts.
Mission
Identify what is preventing leads from converting into booked appointments, develop commercially sound solutions, coordinate their implementation, and continuously improve lead-to-booking performance across multiple accounts.
The successful candidate will bring strong analytical judgment, operational ownership, and the ability to turn customer feedback and performance data into measurable improvements.
Key Responsibilities
1. Conversion Analysis & Performance Optimization
- Analyze conversion performance across multiple client accounts and identify bottlenecks throughout the lead-to-booking journey.
- Investigate drop-off points between lead inquiry, initial contact, follow-up, booking, and attendance.
- Review actual lead conversations to identify recurring objections, hesitation, buying barriers, and missed opportunities.
- Distinguish between poor lead quality, ineffective follow-up, weak setter execution, unclear offers, trust issues, and clinic-related obstacles.
- Form and validate hypotheses using CRM data, call recordings, and customer feedback.
- Prioritize improvement opportunities based on their potential commercial impact.
- Develop specific recommendations rather than simply reporting underperforming KPIs.
2. CRM & Lead Journey Management
- Audit lead records, conversations, pipeline stages, and opportunity statuses within GoHighLevel or comparable CRM platforms.
- Review call recordings, message histories, response times, contact attempts, and follow-up execution.
- Identify high-intent leads that failed to book and investigate the reasons behind lost opportunities.
- Audit CRM workflows, automations, booking links, and follow-up processes to identify conversion friction.
- Ensure CRM records and reporting accurately reflect lead activity and conversion outcomes.
- Identify patterns across individual lead interactions rather than relying exclusively on aggregated dashboards.
3. Marketing Feedback & Conversion Improvements
- Translate recurring lead objections and setter feedback into actionable recommendations for the marketing team.
- Identify gaps in advertising messaging, landing page content, treatment education, offers, pricing communication, and trust-building.
- Recommend improvements to creative messaging, educational content, treatment comparisons, provider credibility, and follow-up communication.
- Explain the reasoning behind each recommendation and the expected impact on conversion.
- Coordinate with marketing to ensure recommendations are implemented and evaluated.
- Monitor results to determine whether changes have improved lead quality, engagement, and booking rates.
4. Appointment Setter Management & Coaching
- Manage and oversee approximately 4–5 appointment setters.
- Monitor individual and team performance against booking and conversion targets.
- Conduct regular performance reviews and one-to-one coaching sessions. Review calls and messages to identify specific behavioral and communication improvements.
- Establish accountability for response times, follow-up execution, callbacks, and CRM hygiene.
- Help setters distinguish between genuine lead-quality problems and sales-execution issues.
- Ensure setters consistently document objections, lost-booking reasons, and recurring customer concerns.
- Escalate performance issues and implement targeted coaching or process improvements.
5. Clinic Operations & Booking Obstacles
- Identify operational barriers affecting booking performance, including limited appointment availability, scheduling restrictions, unclear deposit policies, and delayed clinic responses.
- Investigate recurring issues that prevent interested prospects from completing bookings.
- Quantify lost opportunities and communicate their commercial impact where possible.
- Coordinate with account management to escalate clinic-side issues and recommend practical solutions.
- Distinguish between issues that can be resolved internally and those requiring client involvement.
6. Cross-Functional Coordination
- Work closely with marketing, account management, appointment setters, and leadership to improve conversion performance.
- Communicate findings clearly and translate analysis into actionable tasks with defined ownership.
- Follow up on recommendations to ensure implementation is completed. Maintain accountability for improvement initiatives until their impact has been reviewed.
- Provide leadership with concise updates on account performance, conversion risks, completed initiatives, and outstanding blockers.
7. Performance Tracking & Reporting
Monitor key conversion metrics across accounts, including:
- Lead-to-contact rate.
- Speed to first contact.
- Follow-up and callback completion.
- Contact-to-booking conversion.
- Lead-to-booking conversion.
- Appointment attendance and deposit completion.
- Cost per booking.
- Lost-booking reasons.
- Performance trends by account, campaign, and appointment setter.
Interpret performance data and identify the actions required to improve results.
Develop structured account reviews and track improvement initiatives.
Measure the impact of implemented changes and adjust strategies accordingly.
Requirements
- Proven experience in conversion performance management, revenue operations, sales operations, lead funnel optimization, or a closely related role.
- Experience managing or improving lead-to-booking or lead-to-sale conversion processes.
- Demonstrated ability to investigate underperforming sales or marketing funnels and identify root causes.
- Experience reviewing CRM data, lead conversations, call recordings, and pipeline activity.
- Previous experience managing, coaching, or overseeing appointment setters or sales teams.
- Ability to translate customer objections and feedback into practical marketing and sales improvements.
- Experience coordinating cross-functional initiatives involving marketing, sales, and operations teams.
- Strong understanding of lead follow-up processes, pipeline management, and conversion metrics.
- Excellent analytical, problem-solving, and decision-making skills. Strong written and verbal communication skills.
- Ability to work independently, take initiative, and maintain ownership of projects through implementation and results.
Technical Requirements
- Strong proficiency in GoHighLevel (GHL) or comparable CRM platforms.
- Ability to navigate CRM pipelines, workflows, automations, lead records, and reporting.
- Experience analyzing sales and conversion performance using CRM data and reporting tools.
- Familiarity with call recording and conversation review platforms.
- Strong proficiency in Google Sheets or comparable reporting tools.
Skills & Competencies
- Analytical thinking and root-cause investigation.
- Commercial awareness and data-driven decision-making. Strong ownership and accountability.
- Effective team leadership and performance coaching.
- Cross-functional communication and collaboration.
- Problem-solving and process improvement.
- Ability to challenge assumptions and validate conclusions.
- Prioritization based on business impact.
- Initiative and independent decision-making.
Preferred Qualifications
- Experience working with performance marketing agencies or lead-generation businesses.
- Experience with inbound sales and appointment-setting teams.
- Familiarity with paid advertising funnels and landing page conversion principles.
- Previous exposure to medical aesthetics, healthcare, beauty, or other service-based industries.
- Experience working with multiple client accounts simultaneously.
What Success Looks Like
The successful candidate will independently review underperforming accounts, identify what is preventing leads from booking, validate findings through CRM data and customer conversations, and develop practical solutions.
They will coordinate the relevant teams, ensure improvements are implemented, and measure whether those changes deliver better results.
We are looking for someone who can take ownership of the entire conversion improvement process—not someone who simply monitors KPIs, supervises appointment setters, or waits for leadership to identify problems and provide solutions.
Technical Requirements
Own PC or laptop suitable for remote work.
Reliable, high-speed internet connection; a wired connection is recommended.
Noise-cancelling headset and a quiet, professional workspace.
Ability to access and work within CRM, telephony, and call recording platforms, preferably GoHighLevel.
Capacity to review actual call recordings and transcripts regularly and document actionable findings.
